<dcterms:abstract xml:lang="fr">Cette thèse examine la relation entre la spiritualité au travail (SAT) et le sens du travail (ST) dans le secteur bancaire vietnamien, à travers le prisme du cadre d'ajustement spirituel Personne-Organisation (P-O), qui explore l'alignement entre les valeurs spirituelles individuelles et la culture organisationnelle. Pionnière dans l'exploration qualitative de ce contexte sous-étudié, l'étude révèle que la SAT favorise la connexion, la motivation intrinsèque et le développement personnel, contribuant à un sens plus fort du ST. Les résultats mettent en évidence que le ST est dynamique, évoluant au fil de la progression de carrière, des expériences personnelles et des influences culturelles. Cependant, l'étude reconnaît ses limitations, notamment l'exclusion des cadres supérieurs, qui restreint les perspectives managériales, une gamme démographique limitée et des biais potentiels dans l'échantillonnage en boule de neige. De plus, les contraintes temporelles soulignent la nécessité d'études longitudinales pour capturer la nature évolutive de la SAT. Les recherches futures devraient explorer les différences démographiques, s'étendre à d'autres secteurs à haut stress et intégrer la théorie du concept de soi pour une compréhension plus approfondie. En favorisant des environnements de travail spirituellement soutenant, les organisations peuvent améliorer le bien-être des employés, la motivation et l'engagement à long terme. Cette thèse met en lumière le potentiel transformateur de la SAT dans l'alignement des valeurs individuelles et organisationnelles pour créer une expérience de travail plus significative.</dcterms:abstract>
<dcterms:abstract xml:lang="en">This dissertation examines the relationship between workplace spirituality (WP) and the meaning of work (MoW) in the Vietnamese banking sector through the lens of the Person-Organization (P-O) spirituality fit framework, which explores alignment between individual spiritual values and organizational culture. Pioneering qualitative exploration in this understudied context, the study reveals that WP fosters connectedness, intrinsic motivation, and self-development, contributing to a stronger sense of the MoW. The findings highlight that the MoW is dynamic, evolving with career progression, personal experiences, and cultural influences. However, the study acknowledges limitations, including the exclusion of top-level executives, which restricts managerial perspectives, a limited demographic range, and potential biases in snowball sampling. Additionally, time constraints suggest the need for longitudinal studies to capture the evolving nature of WP. Future research should explore demographic differences, expand to other high-stress industries, and integrate self-concept theory for a deeper understanding. By fostering spiritually supportive workplaces, organizations can enhance employee well-being, motivation, and long-term commitment. This dissertation underscores WP’s transformative potential in aligning individual and organizational values to create a more meaningful work experience.</dcterms:abstract>
